Performance management should never be disconnected from the human experience. Difficult times often bring increased stress, burnout, and personal challenges for employees. Evaluation sessions during these periods are ideal opportunities to check in on well-being. A performance review that focuses purely on numbers without addressing the individual's capacity to handle stress will likely be perceived as tone-deaf. Effective leadership involves using the evaluation process as a dialogue, ensuring that employees feel supported and aligned with the organization's mission, rather than merely managed by performance scores.

Realigning Objectives Frequently

In crisis management, annual or even quarterly reviews are often too slow. During volatile periods, performance management should move toward shorter, more frequent check-ins. Short-term, "sprint-based" goal setting allows for real-time adjustments. If a strategy isn't working, the team can regroup and pivot within days rather than months. This fluidity reduces the anxiety surrounding evaluation because both the manager and the employee are working toward goals that are current and achievable.

Transparency in the Evaluation Process

Finally, transparency is paramount. Employees are often aware when the organization is struggling, and they are quick to spot a disconnect between the companys stated reality and their performance evaluation. Leaders must be honest about the challenges the company is facing and how those challenges influence the criteria for performance. When employees understand the "why" behind their shifting goals, they are far more likely to remain engaged and committed to the collective success of the organization.

By shifting from rigid assessment to a model of continuous, empathetic, and agile evaluation, leaders can ensure that their teams remain productive and motivated, even when the path ahead is uncertain.
